The broken modern workplace

The more a job inherently resembles a game – with variety, appropriate and flexible challenges, clear goals, and immediate feedback – the more enjoyable it will be regardless of the worker’s level of development.

Roughly two-thirds of employees hate their jobs, according to a global Gallup poll conducted two years ago. Clinical burnout, depression and suicide are only some of the effects of the broken workplace. Many people simply find no meaning or purpose in what they are doing for most of their lives.

The modern workplace has not only alienated many people from their inner being and purpose but is having a huge toll on productivity and long-term prosperity. The complexity of the individual becomes reduced to a role within an institution which is seldom congruent with core values and soul elevation.

People want to be seen and to be validated

Basic human emotional needs are to be seen, to be heard and to be validated. If these needs are met from an early age the child will thrive, and feel protected by the parents leading by example.

Especially if there has been a pattern of emotional neglect in childhood with parents giving recognition and validation only with achievement, the “inner child” will desperately seek validation through career achievement. The tragedy is that many a modern workplace implies that the employee is a “family member” but ruthlessly discards that member when it no longer performs or when times get tough.

With the person’s identity becoming closely intertwined with the corporate identity there comes a disconnect to soul purpose, as individual talent and the need for elevation of consciousness find no room for growth and expression.

The modern workplace stifles creativity

Clockwork performance parameters, the rapidity and the bland similarity of job descriptions stifle imagination and creativity that is so much the food for the soul.

Over the past decade I have conducted countless workshops in the corporate environment on topics such as “stress resilience” burnout-prevention, reintegration of absentees after long-term illness and the creation of a healthy work environment.

My key take-aways are that much of the problem can be found in lack of leadership or failed leadership. Most companies still have a top-down approach to management. Supervisors and managers are often chosen on the basis of job performance skills rather than people skills. They are then not even trained in the basic skills of coaching, mentoring and guidance of people.

The other, not to be neglected aspect, is how we spend our leisure time. Over-consumption of negative mass media absorb a huge amount of psychic energy, leaving little time for inner reflection, recuperation and alignment.

The need for new leaders

The good news is that the pandemic is changing the way we work in more ways than we could ever have imagined. Working flexible hours mainly from home not only reduces the stress of commuting, and looking after family but is visibly illustrating that people work more effectively in their own time and space if they are not micro-managed in a big office.

While the baby-boomer generation looked at work primarily as “a job” with clear boundaries between work and life, the millennial generation places far more emphasis on a company culture of personal growth, and self-development. The new managers are mentors and coaches with a social skill set that takes cognizance of individual expression and visibility within the company matrix.

Are you selling your soul?

If you currently find yourself mired in a structure that is making you feel unhappy, unfulfilled and constantly fatigued and tired then hard questions need to be asked. You could well be in an environment or a company that has outlived its purpose for you. It is a tragedy to see people selling their soul. They wither away in a life of misery and ultimately fall seriously ill because they are deeply unhappy in the environment where they spend much of their most valuable productive years. The remaining energy is drawn primarily on focusing on the next vacation and counting the years to retirement in the illusion that life begins after a career is over.

On the long term you cannot suppress the presence and inner needs of the soul, crying out for imagination, creativity and growth. It is in those moments when we feel energized, empowered and in flow with our inner truth and our being that we are on the right track.

A crisis of leadership

Leaders shape nations, organizations and communities in many ways. It is during a crisis like the current pandemic that the character of leadership has really been exposed.

Beyond the public display of bravado and polished image many an emperor has been caught during these times without his clothes on.

People follow the cues of the tribal leader

In the response pattern to Covid-19 the catastrophic failures and weaknesses of the populist demagogue has been revealed. With humans being tribal by nature it is natural to mimic the language, behavior patterns and responses of leaders.

Much can therefore be said of the social undercurrent or the dark shadow of the collective unconscious in a nation when we look at the quality of their leaders.

Is the captain steering the ship through rough waters doing so with precision, taking advice from experts, emanating calmness and authority or making haphazard off-the-cuff decisions and blaming everyone else but himself for the predicament?

The dangerous malignant narcissist

During times of crisis the worst leader possible is the malignant narcissist. The psychiatrist Erich Fromm cites such leaders as those who “have attained absolute power; their word is the ultimate judgment of everything, including life and death; there seems to be no limit to their capacity to do what they want.”

As their failures become starkly apparent during the crisis they become more paranoid and fearful, lashing out at everyone around them.

They are pathological liars, violate all norms, humiliate, blame and are incapable of remorse and empathy. We need only to look back at history to see the legacy that such leaders have left.

In recent weeks I’ve conducted a number of workshops on corporate health management with companies from many different sectors. My own observations and many studies confirm a close link between poor leadership, absenteeism and worker motivation.

Many institutions are still stuck in a 20th-century top-down leadership approach. It is the perfect feeding ground for the malignant narcissist. The 21st century leader on the other hand requires an entirely different people skill-set.

Our world is more complex and heterogeneous. Our communities, our societies and the workplace have become a meeting place of different generations, cultures, religions and genders, requiring a particular communication skill-set to address the needs of each group.

The need for leaders with a good people skill-set

More than ever we need good leaders who emanate the qualities of kindness, respect, empathy and common decency. Critical self-awareness, the ability to show gratitude, keeping the ear close to the ground, the ability to delegate, motivate and communicate. These are only some of the skill-sets that we need in our time and the challenges that lie ahead.

World yearns for leaders with Mandela qualities

Today the world took farewell of Nelson Mandela. As a boy he herded cattle near his home in a remote rural area of South Africa to grow into one of the greatest leaders of our age, epitomising values that have become rare indeed.

Why is the world so fascinated by Mandela? When he was sentenced to life imprisonment in 1964 nine out of ten South Africans at the time probably wanted him hanged, seeing him only as a dangerous “terrorist”. For many years only a handful of people kept his memory alive. His writings were banned in South Africa. His first years of hard labour on Robben Island were especially harsh and would have broken most other people. One of the things that sustained him was the poem by William Henley:

Out of the night that covers me,

Black as the Pit from pole to pole,
I thank whatever gods may be
For my unconquerable soul.

In the fell clutch of circumstance
I have not winced nor cried aloud.
Under the bludgeonings of chance
My head is bloody, but unbowed.

Beyond this place of wrath and tears
Looms but the Horror of the shade,
And yet the menace of the years
Finds, and shall find, me unafraid.

It matters not how strait the gate,
How charged with punishments the scroll.
I am the master of my fate:
I am the captain of my soul.

When he came out prison 27 years later, he was indeed unbowed, having sacrificed everything for a common good, knowing instinctively that some day destiny would call him to duty. During my early years as a newspaper reporter in South Africa I met one of the police officers who actually arrested him outside Howick, near Pietermaritzburg in 1962. The Afrikaner policeman became very reflective when asked about Mandela. It was obvious that the man had somehow been deeply affected by this African liberator during the interrogation, for the Afrikaners too had fought a struggle against British imperialism.

Many years later I met Mandela for the first time in his home in Soweto in 1990, some months after his release. His mere presence was magical. It was not only his physical presence but something that comes from a heart or soul level. Mandela saw himself as a servant of his people, for a higher goal and destiny – he epitomised the concept of Ubuntu (humanity to others). He set an example to politicians and leaders at every level. Here are some of them:

  • An amazing self-deprecating humour that kept him grounded as a human being
  • He was everything but a leader on a godly throne, admitting that he made mistakes and was not a saint.
  • He was a mentor and mediator, bringing together disparate groups for a common goal
  • He was very disciplined. His comrades, who spent years in prison cells next to him, were woken in the morning at 5 a.m. by his skipping exercise routine. At times he could get very impatient with people around him who came late for appointments.
  • He exuded a dignity that so impressed his white prison guards that they soon resorted to calling him Mr Mandela instead of the derogatory term “kaffir”
  • He confronted his fears, strengths and weaknesses with much self-reflection
  • At the same time he was humble and down to earth. People, especially children always felt at ease around him.

Our world has a leadership problem. Whether we look at business, politics or many other levels of society. Where are the managers, CEO’s, teachers, political party leaders, heads of government with UBUNTU qualities?
